Women’s Leadership Development Training

Project Briefing

Advancing women leaders through inclusive leadership development and career-path discipline.

We helped a multinational restaurant franchisor strengthen women’s leadership development by designing career-track programs that supported emerging leaders, reduced barriers to advancement, and reinforced a more inclusive leadership culture across a complex franchise environment. The engagement moved beyond generic leadership training by addressing the practical realities women leaders faced in a historically stereotyped industry, equipping participants with targeted skills in negotiation, conflict resolution, decision-making, executive presence, and leadership influence.

Client

A multinational restaurant chain with a complex network of franchise owners, corporate leaders, regional operators, and diverse local management teams. The organization operated across varied markets, cultures, and ownership structures, creating both opportunity and complexity in advancing leadership consistency and gender diversity.

Challenge

The client faced persistent challenges in achieving gender diversity goals within management positions at both the local unit and corporate levels. Diverse global locations, differing cultural norms, franchise ownership variation, and long-standing industry stereotypes created barriers that limited advancement opportunities for women leaders.

The challenge was not simply representation. The organization needed to address the systems, expectations, and informal norms that shaped who was seen as ready for leadership. Women in emerging management roles needed stronger development support, clearer career pathways, and access to practical tools that would help them navigate visibility, authority, influence, and advancement in a highly operational environment.

At the same time, the solution needed to avoid positioning women’s leadership development as a separate or less rigorous track. The client required a model that reinforced equal opportunity, performance-based advancement, and leadership readiness while directly addressing the unique barriers women encountered in the organization’s culture and industry context.

Solution

AMS established a set of career-track development programs focused on emerging leaders, with a specific emphasis on women preparing for greater authority, visibility, and management responsibility. Selection criteria were designed to create consistency and fairness across the leadership pipeline, with a gender-blind structure that shifted the focus toward performance, readiness, opportunity, and demonstrated potential.

The program addressed core leadership capabilities through the lens of women’s leadership advancement. Topics such as negotiation, conflict resolution, decision-making, leadership communication, executive presence, and influence were reframed around the real challenges women leaders faced in the client’s operating environment. This allowed participants to build practical capability while also examining how legacy norms, assumptions, and role expectations affected leadership behavior and advancement.

AMS also emphasized role modeling and credibility by engaging executive women as facilitators and contributors. These leaders brought practical insight, lived experience, and applied guidance to the learning environment, helping participants connect leadership concepts to real organizational roadblocks and career moments. The design created both skill development and visible sponsorship, reinforcing that advancement was not only possible but actively supported by the organization.

Benefit

The program produced an immediate and visible shift in morale among women leaders. Participants experienced the initiative as a meaningful investment in their development and as evidence that the organization was serious about creating change. The program helped women leaders feel more valued, supported, and prepared to pursue expanded leadership roles.

The client also gained a stronger talent acquisition and retention advantage. The Women’s Leadership Development program became a visible recruiting asset, strengthening the organization’s ability to attract candidates who valued inclusive leadership development and clear career pathways. Internally, the program contributed to a substantial reduction in female employee attrition among middle managers, protecting critical leadership talent and improving continuity across the management pipeline.

Beyond individual development, the engagement strengthened the organization’s broader leadership culture. By linking gender diversity to performance, opportunity, and capability development, the client created a more practical and sustainable path for advancing women into leadership roles. The program reinforced inclusion as a business discipline, not a symbolic initiative, and gave the organization a scalable model for supporting women leaders across a complex franchise network.
