Delivery Matters, Design Matters More examines the distinction between training format and training effectiveness. Organizations planning a training initiative often begin with the question of whether the program should be delivered virtually or in person. That question matters, but it is not the most important one. The stronger question is what learning environment will produce the greatest transfer of knowledge, skill, and behavior back to the job. In-person instructor-led training and virtual instructor-led training each provide real advantages and limitations. Neither format automatically produces better learning. What determines effectiveness is how the experience is designed, facilitated, practiced, reinforced, and connected to the work participants must perform after the session ends.

Performance improves when learning is designed as a complete experience rather than a scheduled event. A strong learning design includes preparation before the session, active engagement during the session, and reinforcement after the session.
Before the session, participants can complete a short self-assessment, review a brief article, or respond to thought-leader questions that create early reflection. This prepares them to enter the session with context rather than encountering the topic cold.
During the session, learning should be structured around interaction, practice, discussion, and application.
